  • A common pattern in senior hiring across ANZ Life Sciences right now:   Searches that stall because the profile doesn't exist in the market. Or it exists, but not at the budget available.   This shows up more often than expected.   Briefs call for a combination of clinical depth, commercial experience, and strategic leadership, often within a specific therapeutic area. The search runs for months. The talent pool turns out to be limited. MTAA research confirms 64% of Australian MedTech companies find it difficult to source local talent for certain positions. The few candidates who fit aren't available or sit outside the compensation range.   By the time this becomes clear, time has been lost and the process resets.   There's a way to avoid this. Before going to market:   - Validate how many candidates fit the brief. - Benchmark compensation against current market reality, not against where the position sat 18 months ago. - Identify adjacent profiles who can step into the position with the right development plan. This gives leadership teams a clear view of what's achievable before the search begins.   • A consistent theme from MedExec sessions over the past quarter: Executives in ANZ MedTech, MedDevice and Pharma are looking for space to step back and think.   Each month, MedExec brings together leaders across ANZ to review current priorities, upcoming decisions, and how they're approaching them.  The focus stays on what leaders are dealing with right now, not theory.   Recent sessions have covered:   - Retention and engagement across high-performing teams. - Translating global strategy into local execution. - Balancing local decision-making with regional oversight. - Applying AI in day-to-day operations. - Building commercial capability.   Members share openly.   • A shift is becoming clear across ANZ and APAC executive hiring in MedTech, MedDevice and Pharma. Organisations aren't just appointing a General Manager / Managing Director. They're appointing someone to move the business forward. Many of these positions involve stepping into underperformance and acting quickly. That includes building credibility with experienced teams, making clear decisions, and balancing hands-on leadership with regional oversight. The cost of getting these appointments wrong has risen sharply. PwC's 2026 Australian healthcare outlook noted that pharmaceutical and MedTech sectors are facing simultaneous pressures: an ageing population driving demand, US tariff uncertainty reshaping global pricing, and the need to build resilience into R&D, supply chain and commercial strategies. In candidate conversations, the strongest operators focus on how they've handled similar situations. They talk through how they diagnosed issues, built trust with established teams, and decided when to step in directly. These mandates come with complexity from day one. The expectation is clear. Deliver growth and move the business forward. The question for organisations: Are you hiring someone to run the business, or someone to change its direction?

  • Most ANZ MedTech and Pharma boards have a succession plan. Most of those plans haven't been stress-tested against the external market in 18 months.   Research from Russell Reynolds' Global Leadership Monitor H1 2025 of more than 3,000 senior leaders globally found that just 35% feel prepared to address key talent and skills gaps. That's the lowest level since the survey began. 60% cite lack of internal AI expertise as the biggest barrier to organisational capability.   Research from the HR Policy Association and the University of South Carolina's Center for Executive Succession found that stronger CHRO involvement in succession planning correlates with stronger outcomes, and that boards with solid succession practices reported significantly higher CHRO engagement.   In our experience working with ANZ MedTech, MedDevice and Pharma boards, succession plans tend to break in three places:   - Internal successors who haven't built credibility outside their function. They're known to the board, but they're not visible in the broader market when external benchmarks matter. - Plans built for the position as it was, not as it's becoming. The General Manager spec from 2023 doesn't fully describe what the position will need to do in 2027. - External pipelines that were never built. When a sudden departure happens, the search starts cold instead of warm. The boards getting this right are doing three things: - Reviewing succession plans annually against external market reality, not just internal readiness. - Investing in visible market presence for high-potential internal successors. - Maintaining warm relationships with 5-7 external candidates per critical position, before the seat opens. For boards reviewing 2026 succession planning, the question worth asking: Has our plan been tested against the external market this year, or only against ourselves?

  • What senior Life Sciences leaders are looking for in their next move has shifted in 2026. Most senior executives in MedTech, MedDevice and Pharma aren't actively applying for positions. They're assessing whether a move is worth making. In recent conversations with senior candidates across ANZ, three things come up consistently: Scope beyond a defined remit. They want positions where they can shape strategy, not just execute it. Ownership of complex outcomes. The positions that attract them have measurable impact tied directly to commercial performance. Exposure to higher-level decision-making. They want to be in the room where strategy is made, not where it's communicated. The stability point matters more than most CEOs and CHROs realise. Randstad's 2026 Workplace Insights research found that 50% of Australian talent say work-life balance is the primary reason they stay in their current position. For senior leaders specifically, the calculation isn't just whether the new position pays more. It's whether the move is meaningful enough to disrupt what's already working. Workday's 2026 research highlighted that more than half (57%) of Australians have been in their current position for less than five years, with high performers motivated by growth rather than promotions alone. Senior leaders aren't moving for incremental change. They're moving for substantive change. For CEOs and CHROs running senior searches, this matters in a specific way. If your position description reads as a list of responsibilities rather than a meaningful problem to solve, you'll lose strong candidates early. The strongest organisations we work with reframe their senior positions around the strategic problem the leader will own, not the function they will manage.   • What separates ANZ leadership teams that retain executives from those that don't isn't always what happens during the hire but what happens in the first 12 months after. DDI's Global Leadership Forecast 2025 found that high-potential talent is 3.7 times more likely to leave in the next year if their manager doesn't regularly provide opportunities for growth and development.  Trust in immediate managers has dropped to just 29%, a 37% decline since 2022.   In our work with ANZ MedTech, MedDevice and Pharma teams across senior commercial searches, three patterns separate the teams retaining their executives from the teams losing them:   They review the hire decision honestly, even when it goes well. The strong teams ask what they got right, what they got wrong, and what they'd change for the next search. The weaker teams move on.   They revisit the brief at month 3, 6 and 12. The position they hired for in January isn't always the position they need by July. Strong teams have explicit conversations about what's shifted.   They address leadership team friction directly.  When peers aren't aligned, when decision rights are unclear, when meetings aren't producing decisions, the strong teams name it. The weaker teams hope it resolves itself. This last point matters most. When a senior hire doesn't work out in year 2, the cause is rarely the individual. It's usually the team they joined.
