Called me frustrated. "Tony what happened? We did everything right." I asked him one question. "When is the last time someone from your team reached out to that candidate between the offer and the start date?" Silence. Here's what happened. While that candidate was sitting in the quiet between signing and starting — a competitor reached out. Made a better offer. And more importantly — called them every other day to tell them how excited they were to have them join. Meanwhile your team sent one automated onboarding email and went silent for two weeks. Lately I’ve been talking with founders at companies like Evvy and Pacify, and the same interview red flag keeps coming up: Too many candidates are showing up talking about strategy — but not showing they can execute. The people who get hired can absolutely think strategically — but they lead with action. They make it clear they can roll up their sleeves and get things shipped. As one founder put it: “If someone only talks about strategy in an interview, it’s an automatic no. Everyone here is in the trenches. I need someone who can ship.” This isn’t just true in #womenshealth — it’s true across early-stage startups. Your recruitment process can define the talent outcome. I met with a client of mine the other day who has just passively entered the market for his next Executive position. He told me he was approached for an MD level position for a very well-recognised brand and decided to throw his hat in the ring. Here are the headline experiences for him as a candidate through the process: 1️⃣ First interview - rescheduled an hour before it was due to start 2️⃣ Second interview - the interviewer was late by 15 minutes (and didn’t apologise) 3️⃣ Final interview - no one showed up to the virtual meeting To add insult to injury, the final interview had been urgently scheduled for 8:30 pm on the same day by the recruiter because it was the only time this senior exec in Asia could do. The candidate cancelled their dinner plans and fervently prepared for their final interview. 10 minutes into waiting on the virtual meeting by himself, the candidate emailed the interviewer and recruiter, then called the recruiter and text, but no response from anyone. The next day the candidate got a call from the recruiter (at 10:30am...) saying there was a terrible mix up, confirmed he was their preferred candidate and tried to reschedule the final interview. It should come as no surprise that the candidate politely declined and decided the opportunity wasn’t for him. He couldn't see how he could be effective in his role as a senior leader when their recruitment process was so poorly run. With the narrative of talent abundance being sold to employers, the experience for candidates has dropped dramatically and it is going to significantly impact brands as the market picks up. Because top talent is rarely available talent — and it is always in demand. Last month we were hiring for investor relations, including a fundraising role. We had a strong pool of candidates. A few of them were exactly what we were looking for, which is rare. So instead of guessing who to hire, we did something different. We gave them a challenge. 30 days. Unpaid. We gave them decks and a simple objective: go out and bring in one investor, even a small check. 4 out of 5 accepted. 1 delivered. They got the job. No interviews could have told us what that 30 days did. It showed initiative. It showed execution. It showed who actually knows how to move. In some roles, this is obvious. In graphic design, web design, copywriting, and social media management, we look at a person’s portfolio. If they don’t have one, we don’t consider them. I think there’s an argument to be made that more roles should be approached this way. So yes, if you want a sales role with us, go get us a sale. If you want a fundraising role, go bring in capital. We’ll commit as long as you show results. Otherwise, you end up with salespeople who can’t close a fridge door, and investor relations candidates who “have connections” because investors like their posts and someone in their network once wrote a check. Resumes are easy. Talking is easy. Execution is not.

Innovation gets you attention. Execution keeps you clients. We recently had a client leave for another agency. Their pitch was seductive... “100 ads a week. AI-generated static content. Iterating landing pages at lightning speed.” On paper, it sounded unbeatable. In practice, it collapsed. 3-day slack response times. Massive overspends on Meta. Extremely poor media management. Fundamental execution errors They came back to us this week after 5 months away. Not because our pitch was flashier. But because we actually delivered. At the end of the day, the only thing that matters is execution. You don’t need the most innovative playbook — you just need to do what you said you’d do and do it well. Because innovation might win the pitch. Execution wins the partnership.
