I Fix Hiring Problems That Become Operational Problems | GMP | Talent Architecture through Talent Acquisition & HR

Everyone keeps pitching me ATS tools that “integrate.” That’s not the problem. Integration just means systems can talk at each other. It does not mean they do the work. Recruiting does not fail because we lack tools. It fails because information is fragmented. Calendars live in Outlook. Candidates live in the ATS. Decisions live in email threads, Teams and Slack messages. And leaders wonder why hiring feels slow, expensive, and chaotic. Here’s the real gap: We don’t need another ATS that works with Outlook, Teams and Slack. We need an ATS that pulls data from Outlook, Teams and Slack. See the difference? Automatically. Continuously. Without recruiters doing manual gymnastics. If I’m running a business, I don’t care how elegant your integration story is. I care whether your system answers basic questions instantly: Who is actually available to interview this week? Where are interviews stalling? Which roles are losing candidates because scheduling is dragging? How much recruiter time is being burned on calendar logistics? If your product can’t surface that without human effort, it’s not a solution. It’s overhead. And I don't need more overhead. Great software removes friction. It doesn’t repackage it. Stop selling integrations. Start solving information flow! That’s where the real money is.

Hiring is no longer the hard part. Integration is. And this is where most organisations drop the ball. We spend months attracting the perfect candidate. Weeks negotiating the right offer with the right remuneration.. Thousands on assessments, consultants, branding, relocation, onboarding. And then? We leave them to figure it out. No cultural context. No clear success path. No real feedback till the first appraisal. We forget that talent doesn’t fail at joining. It fails at landing. In the last few years, I’ve seen this play out across sectors: ➡️ A high-potential leader hired from a startup - judged “not collaborative enough” in a matrixed culture ➡️ A global exec recruited for innovation - told to “follow legacy processes” within 30 days ➡️ A young tech manager brought in to challenge thinking - quietly labelled “arrogant” for questioning senior voices Brilliant minds. Bad fits. Not because they weren’t good enough. But because the system wasn’t ready to integrate differences. So here’s what integration really needs: ✅ Sponsors - not just managers ✅ Culture onboarding - not just process induction ✅ Early feedback loops - not just at 90 days, but week 1, 2, 4 ✅ Social cues - who to trust, how to push back, when to speak up ✅ Clear success metrics - not just business goals, but cultural and behavioural expectations Integration is not an HR formality. It’s the bridge between potential and performance. Hire all the top talent you want, but if your culture doesn’t know how to absorb them, enable them, and align them…you’ll keep starting over, every 6–12 months. Every time someone leaves saying: “It just didn’t feel like the right place for me.” Let’s fix that sentence - not just for retention. But for reputation, trust, and momentum. Because integration is one of the truest ROI of hiring. #integration #consciousleadership

    CEO VONQ | Board Advisor | NED | Investor | Ex-LinkedIn, Ex-IBM

At VONQ we have been making a similar bet to the one Ronni Zehavi describes in his recent post (link in comments) on HiBob and the future of #HRtech. The real divide in #HRtech is no longer between companies that have #AI and companies that don't. Almost every platform now ships some form of AI. The divide is between organisations that can use AI consistently, in the flow of work, connected to real data, and those still stuck running isolated experiments. That gap is not a technology problem. It is an #infrastructure problem. AI only delivers value when it is embedded where the work actually happens. For #recruiters, that means inside the #ATS. Inside the workflow they already use to source, screen, and hire. Not in a separate tab, not in a side tool, not in another login. This is the bet we made with #HAPI, our integration and infrastructure layer. And this month we crossed a meaningful threshold: HAPI is now live across 85 ATS and HCM platforms. Why does that matter? Because every recruiter using one of those systems can potentially access AI screening, programmatic distribution, and outcome based hiring without leaving their workflow. No data migration. No new tool to learn. No silos to bridge after the fact. The infrastructure is already there. A few things we have learned building this: - Integration is not a feature, it is the product. If AI or any activity lives outside the recruiter's day to day system, #adoption stalls. Context wins. - Connected data beats clever models. An AI that scores candidates is only useful if it sits next to the requisition, the pipeline, and the hiring manager's decision. Disconnected AI generates outputs nobody trusts. - #Outcomes are the only honest metric. Not applications, not clicks, not interactions inside a tool. Did the role get filled with a qualified hire, faster and at lower cost? That is the question recruiters are actually being asked. The next phase of recruitment technology will not be won by whoever ships the most AI features. It will be won by the platforms that make AI invisible, embedded, and reliable inside the systems recruiters already trust. Hiring is broken by volume without signal. The fix is outcomes over activity, delivered in the flow of work. That is what VONQ's HAPI is built for.

Empowering recruitment teams to get more from Bullhorn and their tech stack 🚀

Neglecting proper integration of recruitment technology can significantly impact the efficiency and success of your agency. You probably already know the problems this causes, but let me remind you because I still see this happening on a daily basis. **Communication Breakdowns:** Inadequate integration can lead to disconnected recruitment technology tools operating in silos, causing communication breakdowns and data fragmentation. This inefficiency can slow down decision-making processes and hinder workflow. Get your tech speaking to one another! **Poor Use of Resources:** A poorly integrated tech stack often results in underutilization of valuable resources. Your recruiters and Ops teams will struggle to fully leverage the capabilities of each tool, leading to missed opportunities for automation, optimization, and efficiency gains. **Wastage of Money and Resources:** Investing in recruitment technology without proper integration can lead to wasted resources and financial waste. Ensuring tools are effectively integrated is key to maximizing ROI and workforce potential. By understanding these risks, recruitment agencies can prioritize effective integration strategies to unleash the full potential of their technology stack. Embracing seamless connectivity and data flow across platforms can enhance agility, improve decision-making, and ultimately drive better candidate experiences. Make 2024 the year your technology investments finally translates into tangible returns and operational excellence.

There’s only one thing that separates a Workday-Greenhouse integration that creates more problems than it solves from one that transforms your hiring process: 𝘛𝘩𝘦 𝘴𝘵𝘳𝘢𝘵𝘦𝘨𝘺 𝘣𝘦𝘩𝘪𝘯𝘥 𝘺𝘰𝘶𝘳 𝘵𝘦𝘤𝘩𝘯𝘪𝘤𝘢𝘭 𝘴𝘦𝘵𝘶𝘱. I’ve done over 40 integrations and noticed a few things successful companies get right: 1️⃣ 𝗧𝗵𝗲𝘆 𝗱𝗲𝗳𝗶𝗻𝗲 𝗪𝗛𝗢 𝗼𝘄𝗻𝘀 𝘁𝗵𝗲 𝗱𝗮𝘁𝗮 𝗯𝗲𝗳𝗼𝗿𝗲 𝗱𝗲𝗰𝗶𝗱𝗶𝗻𝗴 𝗛𝗢𝗪 𝘁𝗼 𝘀𝘆𝗻𝗰 𝗶𝘁. ↳ Finance owns headcount budgets and forecasting ↳ HR owns org structure and job architecture ↳ Recruiting owns requisition workflow and candidate data …And each team has clear accountability with documented processes for handling edge cases. 2️⃣ 𝗧𝗵𝗲𝘆 𝘁𝗿𝗲𝗮𝘁 𝗪𝗼𝗿𝗸𝗱𝗮𝘆 𝗮𝘀 𝘁𝗵𝗲 𝘀𝗶𝗻𝗴𝗹𝗲 𝘀𝗼𝘂𝗿𝗰𝗲 𝗼𝗳 𝘁𝗿𝘂𝘁𝗵 - 𝗯𝘂𝘁 𝗴𝗶𝘃𝗲 𝘁𝗵𝗲 𝗿𝗲𝗰𝗿𝘂𝗶𝘁𝗶𝗻𝗴 𝘁𝗲𝗮𝗺𝘀 𝘁𝗵𝗲 𝗳𝗹𝗲𝘅𝗶𝗯𝗶𝗹𝗶𝘁𝘆 𝘁𝗵𝗲𝘆 𝗻𝗲𝗲𝗱. This means job profiles and org structures stay locked in Workday, while compensation ranges sync automatically to ensure compliance. 3️⃣ 𝗧𝗵𝗲𝘆 𝘁𝗵𝗶𝗻𝗸 𝗯𝗲𝘆𝗼𝗻𝗱 𝗯𝗮𝘀𝗶𝗰 𝗱𝗮𝘁𝗮 𝗳𝗹𝗼𝘄 𝗮𝗻𝗱 𝗲𝘀𝘁𝗮𝗯𝗹𝗶𝘀𝗵 𝘀𝘁𝗿𝗮𝘁𝗲𝗴𝗶𝗰 𝘀𝗮𝗳𝗲𝗴𝘂𝗮𝗿𝗱𝘀. These include real-time validation rules to prevent data drift, automated alerts that flag mismatched position data, and custom reports that track integration health daily. What they get is a solid foundation that supports real-time headcount visibility, automated compliance checks, and seamless requisition management. 4️⃣ 𝗧𝗵𝗲𝘆 𝗽𝗿𝗶𝗼𝗿𝗶𝘁𝗶𝘇𝗲 𝘂𝘀𝗲𝗿 𝗲𝘅𝗽𝗲𝗿𝗶𝗲𝗻𝗰𝗲. That means everyone works in their preferred system: ↳ Recruiters can create reqs in their ATS without touching Workday ↳ Hiring managers see real-time budget impacts ↳ Finance gets instant visibility into pipeline costs The companies struggling? They’re still trying to “just make the systems talk”. 💡 A successful integration goes beyond just moving data between systems. 𝘠𝘰𝘶 𝘯𝘦𝘦𝘥 𝘵𝘰 𝘣𝘶𝘪𝘭𝘥 𝘢 𝘣𝘳𝘪𝘥𝘨𝘦 𝘣𝘦𝘵𝘸𝘦𝘦𝘯 𝘺𝘰𝘶𝘳 𝘍𝘪𝘯𝘢𝘯𝘤𝘦, 𝘏𝘙, 𝘢𝘯𝘥 𝘙𝘦𝘤𝘳𝘶𝘪𝘵𝘪𝘯𝘨 𝘵𝘦𝘢𝘮𝘴 𝘧𝘰𝘳 𝘢𝘯 𝘦𝘤𝘰𝘴𝘺𝘴𝘵𝘦𝘮 𝘵𝘩𝘢𝘵 𝘴𝘶𝘱𝘱𝘰𝘳𝘵𝘴 𝘨𝘳𝘰𝘸𝘵𝘩.
