Junior hiring is one of the first things cut when budgets tighten, but it's also one of the slowest to rebuild. Across the UK and US, entry-level tech roles have fallen faster than any other tier: US Big Tech graduate hiring is down more than 50% since 2019, while UK entry-level tech roles are down around 32% since late 2022. Senior demand hasn't moved. The logic looks sound – hire experience and lean on AI. But juniors are how capability can proactively move through an organisation, from learning to judgement and from contributor to leader. Slow that flow now and you won't feel it this year, but you will in 5-10 years in the senior engineers that were never given the chance to become one. MIT puts the failure rate for AI pilots at 95%. In financial services, it feels less like a warning and more a descriptor of what's going on. It's a pattern many will recognise, a pilot launches with decent momentum but quickly drifts into 'still evaluating' until someone archives the Teams channel.
